Tác động của lãnh đạo thích ứng đến sự gắn bó của nhân viên: Nghiên cứu thực nghiệm trong các tổ chức tại Thành phố Hồ Chí Minh

Lãnh đạo thích ứng là một phong cách lãnh đạo có vai trò quan trọng đối với nhà lãnh đạo trước sự thay đổi và biến động của môi trường. Nghiên cứu này được thực hiện nhằm xem xét sự ảnh hưởng của hành vi nhà lãnh đạo đến sự gắn bó (SGB) của các nhân viên với tổ chức. Dựa trên các công trình nghiên cứu trước đây, mô hình nghiên cứu đề xuất bốn biến hành vi nhà lãnh đạo thích ứng: Xác định các thách thức thích ứng, Điều chỉnh áp lực, Duy trì sự tập trung và Trao quyền có ảnh hưởng đến mức độ gắn bó của các nhân viên trong tổ chức. Nghiên cứu định lượng được thực hiện thông qua phỏng vấn 219 nhân viên đang làm việc tại các tổ chức thuộc Thành phố Hồ Chí Minh (TP. HCM) với bảng câu hỏi  theo phương pháp khảo sát thuận tiện. Dữ liệu được đánh giá bằng phân tích độ tin cậy Cronbach’s Alpha, phân tích nhân tố khám phá EFA và phân tích hồi quy tuyến tính. Kết quả nghiên cứu cho thấy, hành vi Duy trì sự tập trung bị loại bỏ và mối quan hệ giữa ba biến hành vi Xác định các thách thức thích ứng, Điều chỉnh áp lực và Trao quyền có ảnh hưởng tích cực đến SGB của nhân viên. Kết quả nghiên cứu là cơ sở giúp các nhà lãnh đạo thích ứng đưa ra những hành vi, chiến lược và chính sách phù hợp trong việc nâng cao mức độ gắn bó của các nhân viên.

The Impact of Adaptive Leadership on Employee Engagement: An Empirical Evidence of Organizations in Ho Chi Minh City

Abstract:

Adaptive leadership is a leadership style that plays an important role for all leaders in the face of constant change and fluctuating environments. This study was conducted to examine the influence of leader behaviour on employee engagement with the organization. Based on the literature review, the proposed research model includes four adaptive leader behavioural variables that positively affect the employee's engagement in the organization, including identifying the adaptive challenges, regulating distress, maintaining disciplined attention, and empowerment. Quantitative research was conducted by interviewing 219 employees working at Ho Chi Minh City organizations. The data were evaluated by Cronbach's Alpha Reliability, Exploratory Factor Analysis and Linear Regression Analysis. The research results show that the leader's behaviour positively affects employee engagement, including identifying the adaptive challenges, regulating distress and empowerment. These results will be the basis to help adaptive leaders develop appropriate behaviours, strategies and policies in improving employee engagement to promote the highest effectiveness of employees.
